From Super-Manager to Strategic Orchestrator

Physician leaders often fall into the trap of managing everything—solving problems, approving decisions, advancing initiatives solo. But real leadership isn’t about being a super-manager. Your role is to clarify purpose, align vision, and shape strategy.

Think like a conductor: you don’t play every instrument. You create the conditions for harmony. You listen, connect, guide, and elevate. Your leadership lies in managing the relationships—within the team and with stakeholders—so that others can contribute their best.

Start with Purpose

Purpose isn’t an afterthought—it’s the foundation. What is the purpose of a Department of Orthopedics or a Division of Cardiology? Why does this medical group exist? Hopefully, it’s more than just an employment entity with individuals working in parallel. There needs to be more and it must be stakeholder-driven. What do your patients and organization need now? What will they need next? If those needs feel at odds, use creativity to co-create value for both. Leadership starts outside-in and future-back: begin with what stakeholders will need tomorrow and work backward to guide your team today.

Grow Capacity, Not Just Output

Every healthcare organization is being asked to do more with less. But the answer isn’t more effort—it’s more capability. The team must evolve to deliver greater value with more insight and efficiency. That kind of growth requires learning and adaptation.

If the team’s thinking, skills, and collaboration haven’t progressed in the last 90 days, they’re already behind.

Measure What Matters

Success isn’t the sum of individual KPIs I.e. RVUs, number of procedures, etc.  It’s the new value the team creates together. What problems can they solve now that they couldn’t before? What insights have they unlocked?

Leadership teams should regularly ask: What can we co-create that we can’t do individually? Where do we focus our time, energy, and resources to get the best return?

The Stakes Are High

Of the 100 richest entities in the world, only 40 are countries. The rest are organizations—many led by teams like yours. Physician leaders today have real influence over the future of health care delivery.  That’s the opportunity—and the responsibility.

So lead like a conductor. Clarify purpose, connect the players, and build a team that gets smarter, stronger, and more valuable- together.
